The Debate Between Internal and External Motivation :Does Salary Satisfaction
Reflect the Job Engagement of Publishing House Employees ?
— An Empirical Study Based on a Large Publishing House in Beijing

Abstract:

The vigorous development of publishing industry is inseparable from human
resources. However, the low salary level of the publishing industry has become a hidden factor
affecting employees’job engagement and damaging the long-term development of the publishing
industry. Through the empirical study of a large publishing house in Beijing, this paper verifies that
there is a dilemma of low salary level in the publishing industry. At the same time, it proves that
employees’salary satisfaction will affect their job engagement by affecting their identification
with the publishing house, and the satisfaction of internal demand negatively regulates the former
half path and the whole intermediary mechanism, and it has “crowding out effect”on salary
satisfaction. In this regard, it is suggested to pay attention to the reasonable salary demands
of employees. More importantly, publishing house should focus on the employees’ basic
psychological need satisfaction, so that employees can feel their own value in their work, which
make up for the negative views of employees on salary to a certain extent.
